随着我国照顾体系的发展,医院志愿服务呈现蓬勃发展的态势,在国内较多城市都已迅速发展起来,尤其是在大城市医院内,志愿者的规模以及服务内容都较为成熟。研究发现,医院志愿者团队虽然在逐步壮大,但是存在流动率高,长期志愿者偏老龄化等问题,这也导致志愿服务质量下降。基于此现象,通过无结构式访谈法和半参与式观察法,以院内志愿者为对象收集资料。在研究过程中引入了“制度与生活”视角,在社会大背景下分析志愿者生活和影响的复杂机制。
研究发现,制度的影响对医院志愿者有利有弊,有利的是吸纳更多群体接触了志愿服务,相反,更多的志愿者则是被制度框定前来服务,导致了院内短期志愿者较多、人才浪费的现象,最终面临当初制定的正式制度被削弱甚至名存实亡的现实。通过志愿者的服务过程,分析我国医院志愿服务特色和存在的问题,为管理者应该如何留住并吸引志愿者提出意见和建议。

This study found that although the hospital volunteer team,although gradually growing,but there is a high turnover rate,long-term volunteer partial aging and other issues,resulting in decreased quality of volunteer service,based on this phenomenon through the interview,Case study and semi-participatory observation to collect information for hospital volunteers. In the course of the study,we introduce the “system and life” perspective,through the social background to observe the volunteer life and influence the complex mechanism.
The study found that the impact of the system on the pros and cons of hospital volunteers,the benefit is to attract more groups exposed to volunteer service,on the contrary if more and more volunteers are framed to serve,will lead to hospital volunteer mobility Large,long service staff rarely. And ultimately faced with the original formal system was weakened or even the reality of reality. Finally,through the volunteer service process analysis,the characteristics of volunteer service in our hospital and the problems in the process of volunteer service and how the managers should keep and attract the opinions and suggestions of volunteers.
