高校青年教师作为高校学术人力资源的重要组成部分,是高校战略目标实现的关键性要素之一。从高校青年教师发展的现状来看,博士学历是青年教师职业的准入门槛,且入职数量呈稳步增长趋势。依据成人发展理论和职业生涯管理理论,高校青年教师的发展可以划分为三个重要阶段,即适应生存期、能力建构期和稳定成长期,分别对应着适应新角色、建构多维学术能力和成长为专家型教师的发展目标取向。青年教师的发展存在不确定性、复杂性、差异性以及非直线性的特点。以青年教师个体发展为中心,针对不同发展阶段开展不同支持项目、完善青年教师激励机制是遵循青年教师发展规律,促进高校青年教师发展的重要途径。
<<As an important component of the academic human resources of higher education,young teachers play a crucial role in actualizing of higher education’s strategic goals.In terms of the current situation of development among young teachers in higher education,a doctoral degree has been set as the professional threshold,and the number of employment is increasing steadily.According to the Adult Development Theory and Professional Career Management Theory,the development of young teachers in higher education may be divided into three stages,namely,the adaptive and survival stage;the capacity build-up stage;and the steady growth stage.Each stage holds the developmental goal orientation of adapting new role,building-up multi-facade academic capacity,and growth into a teacher with specialties,respectively.The development of young teachers features characteristics such as unpredictability,complexity,diversity,and non-linearity.Centered around the individual development of young teachers,devising supportive programs and perfecting reward mechanism tailored for the different stages aforementioned is the important path for enhancing the development of young teachers in higher education while fully respecting the rules of such development.
