    数字化对人才需求、用工方式与工作模式的影响及对策

    摘要

    在数字化技术日益发达且向各行各业渗透的趋势下,人才需求呈现新创造的就业机会多于减少的就业机会,数字化人才缺口持续放大加剧市场整体性人才短缺的趋势,其中IT/数据类人员在2021年的调研中位列最难填补职位的第3位,创新力、独创能力,团队协作能力,主动学习能力及好奇心等软性需求增强;在用工方式和工作模式上,企业越来越倾向于优化企业的劳动力组合,增加灵活用工,工作模式也日益多元化,混合办公成为“新常态”,人机协作在工作场景中也得以持续升级,得以更广泛地应用;面对如此错综复杂的人力资源管理环境,企业应以人为本,加速人力资源开发,投资于软技能培训,在构建敏捷组织上,与人力资源服务商建立战略合作,未雨绸缪,塑造零净增岗位的未来。

    Abstract

    With the increasing development of digital technology and its penetration into various industries,the demand for talent shows that more new jobs are created than reduced ones. The digital talent gap continues to amplify and intensify the overall talent shortage in the market,with IT/data professionals ranking third in the most difficult fill positions in 2021 survey. The soft demands such as innovation,originality,collaboration and teamwork,active learning and curiosity are enhanced. In terms of employment methods and working patterns,enterprises are increasingly inclined to optimize their labor mix,increase flexible employment,and the working patterns are increasingly diversified. Hybrid working has become the “new normal”,and human-machine collaboration has been continuously upgraded in working scenes,so that it can be more widely used. Facing such a complicated human resource management environment,enterprises should be people-oriented,accelerate human resource development,invest in soft skills training,build agile organizations,establish strategic cooperation with human resource service providers,and plan ahead to shape a future with zero net job creation.
